KEPEMIMPINAN TRANSFORMASIONAL KEPALA SEKOLAH DALAM PENGEMBANGAN BUDAYA ORGANISASI DAN PROFESIONAL GURU DI SEKOLAH XYZ BANDAR LAMPUNG
Abstract
This research addresses challenges at Sekolah XYZ, specifically identifying indications of ineffective organizational culture development and low teacher professionalism. Employing a qualitative case study approach, the study aimed to describe the principal's role in transformational leadership and how these challenges are addressed. Data were procured through observation and interviews with the principal and selected teachers. Research instrument validity was ascertained by seeking validation from experts in leadership, organizational culture, and professional development. The collected data underwent descriptive analysis. Findings reveal that the principal emphasizes core values such as discipline, honesty, and integrity, endeavors to serve as a role model, and communicates the school's vision; however, consistency and teacher perception display variability. Significant impediments include teacher resistance, maintaining consistency, building trust, ensuring equitable treatment, aligning individual and school visions, managing diverse teacher capabilities, and addressing teacher reluctance to seek clarification. Support for professional development, particularly structured training, and routine evaluation, is limited and perceived as inconsistent by educators. While the principal employs a personal approach and promotes peer support, the overall effectiveness of implementation requires enhancement to foster superior professional growth.
Penelitian ini mengkaji tantangan di Sekolah XYZ yang relatif baru, yaitu indikasi pengembangan budaya organisasi yang masih belum efektif dan pengembangan profesional guru yang rendah. Menggunakan pendekatan studi kasus kualitatif, penelitian ini bertujuan mendeskripsikan peran kepemimpinan transformasional kepala sekolah dan cara tantangan dihadapi. Subjek dalam penelitian ini adalah kepala sekolah dan beberapa guru yang dipilih dengan pertimbangan tertentu. Data dikumpulkan melalui observasi dan wawancara. Pengujuan keabsahan instrumen penelitian dilakukan dengan meminta validasi dari ahli dalam bidang kepemimpinan dan budaya organisasi dan pengembangan profesional. Data yang dikumpulkan dianalisis dengan metode deskriptif. Temuan menunjukkan kepala sekolah menekankan nilai-nilai inti seperti disiplin, kejujuran, dan integritas, berupaya menjadi teladan dan mengkomunikasikan visi, meskipun konsistensi dan persepsi guru bervariasi. Tantangan signifikan meliputi resistensi guru, menjaga konsistensi, membangun kepercayaan, memastikan perlakuan adil, menyelaraskan visi individu/sekolah, mengelola kemampuan guru yang beragam, dan mengatasi keengganan bertanya. Dukungan untuk pengembangan profesional, khususnya pelatihan terstruktur dan evaluasi rutin, terbatas, dan dirasakan tidak konsisten oleh guru. Kepala sekolah menggunakan pendekatan personal dan mendorong dukungan rekan kerja, namun efektivitas implementasi keseluruhan perlu diperkuat untuk pengembangan profesional yang lebih baik.
