Pengaruh Perceived Career Development Terhadap Quiet Quitting dengan Job Satisfaction Sebagai Variabel Mediasi Pada Instansi Pemerintahan
Abstract
Penelitian ini bertujuan untuk menganalisis pengaruh perceived career development terhadap quiet quitting dengan job satisfaction sebagai variabel mediasi pada ASN Generasi Z di instansi pemerintahan Kabupaten Lima Puluh Kota. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei, di mana data dikumpulkan dari 161 responden melalui penyebaran kuesioner dan dianalisis menggunakan metode Partial Least Squares-Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa (1) perceived career development tidak berpengaruh signifikan secara langsung terhadap quiet quitting, (2) perceived career development berpengaruh positif dan signifikan terhadap job satisfaction, (3) job satisfaction berpengaruh negatif dan signifikan terhadap quiet quitting, serta (4) job satisfaction mampu memediasi secara penuh (full mediation) pengaruh perceived career development terhadap quiet quitting. Penelitian ini didukung oleh Social Exchange Theory (SET) yang menjelaskan bahwa hubungan antara individu dan organisasi didasarkan pada prinsip timbal balik, di mana ketika organisasi memberikan dukungan dalam bentuk pengembangan karier, karyawan akan merespons melalui peningkatan kepuasan kerja yang pada akhirnya menekan kecenderungan quiet quitting.
