Pengaruh Job Insecurity dan Workload terhadap Kesehatan Mental pada Freelancer Live Streamer Generasi Z Indonesia: Peran Moderasi Psychological Capital

Abstract


Penelitian ini mengkaji pengaruh ketidakpastian pekerjaan dan beban kerja terhadap kesehatan mental di kalangan live streamer lepas Generasi Z di Indonesia, dengan Modal Psikologis (PsyCap) sebagai variabel moderator. Dengan menggunakan Teori Konservasi Sumber Daya sebagai landasan teoretis, survei kuantitatif dilakukan terhadap 128 responden berusia 18–29 tahun dari berbagai wilayah di Indonesia. Data dianalisis menggunakan PLS-SEM (SmartPLS 4) dengan metode bootstrapping. Hasil menunjukkan bahwa beban kerja secara signifikan menurunkan kesehatan mental (β = -0,375, p = 0,024), sementara ketidakpastian pekerjaan tidak memiliki efek langsung yang signifikan (β = 0,244, p = 0,070), kemungkinan karena Generasi Z telah menormalisasi ketidakpastian di tempat kerja. Efek moderasi PsyCap yang dihipotesiskan tidak didukung, yang dikaitkan dengan homogenitas sampel dalam tingkat PsyCap. Namun, PsyCap menunjukkan efek positif langsung yang kuat terhadap kesehatan mental (β = 0,598, p < 0,001), berfungsi sebagai aset kesejahteraan yang independen. Temuan ini menyoroti pentingnya pengelolaan beban kerja dan pengembangan sumber daya psikologis bagi kesehatan mental pekerja gig digital, sekaligus menekankan perlunya adaptasi Teori COR yang spesifik sesuai konteks dalam penelitian ekonomi gig.
