Pengaruh Stres Kerja Terhadap Turnover Intention Dengan Burnout Sebagai Variabel Mediasi Pada Karyawan Hotel Bintang 3 Dan 4 Di Kota Padang
Abstract
Tingginya tingkat turnover pada industri perhotelan menjadi tantangan dalam mempertahankan karyawan. Penelitian ini bertujuan menganalisis pengaruh stres kerja terhadap turnover intention dengan burnout sebagai variabel mediasi pada karyawan hotel bintang 3 dan 4 di Kota Padang. Penelitian menggunakan pendekatan kuantitatif dengan sampel 130 responden yang dipilih melalui purposive sampling. Data dikumpulkan menggunakan kuesioner dan dianalisis dengan metode Partial Least Squares–Structural Equation Modeling (PLS-SEM) menggunakan SmartPLS 4. Hasil penelitian menunjukkan bahwa stres kerja berpengaruh positif dan signifikan terhadap turnover intention (β = 0,339; p < 0,05) dan burnout (β = 0,737; p < 0,05). Selain itu, burnout juga berpengaruh positif dan signifikan terhadap turnover intention (β = 0,497; p < 0,05) serta memediasi secara parsial hubungan antara stres kerja dan turnover intention dengan nilai VAF sebesar 51,9%. Temuan ini menunjukkan bahwa peningkatan stres kerja dapat meningkatkan keinginan karyawan untuk meninggalkan organisasi, baik secara langsung maupun melalui burnout. Oleh karena itu, manajemen hotel perlu menerapkan strategi pengelolaan stres kerja dan pencegahan burnout untuk menekan turnover intention.
